Abstract

Nurse performance is an essential determinant of hospital service quality and is influenced by workload, professional competence, and work motivation. This study aimed to analyze the influence of these factors on nurse performance and identify the most dominant determinant in the Inpatient Unit of Ibnu Sina Hospital Makassar in 2026. A quantitative analytical observational study with a cross-sectional design was conducted involving 62 nurses. Data were collected using questionnaires and analyzed using the Chi-Square test and multivariate logistic regression. The results showed that most nurses demonstrated good performance. Bivariate analysis revealed significant associations between nurse performance and workload (p < 0.001), work motivation (p = 0.003), and professional competence (p < 0.001). Multivariate analysis confirmed that workload (p = 0.049), work motivation (p = 0.031), and professional competence (p = 0.021) were significantly associated with nurse performance. The overall model was statistically significant (p < 0.001). Professional competence emerged as the most dominant factor based on the highest Odds Ratio. In conclusion, workload, work motivation, and professional competence were significantly associated with nurse performance. Strengthening professional competence, supported by effective workload management and motivational strategies, is essential for improving nursing performance and hospital service quality.
