Performance Appraisal in Strategic Human Resource Management: A Bibliometric Analysis of Research Trends and Emerging Themes
Abstract
Performance appraisal has evolved from a traditional administrative function into a strategic component of human resource management (HRM), playing an increasingly important role in aligning individual performance with organizational objectives. Despite its strategic relevance, the literature remains fragmented across human resource management, organizational behavior, public administration, sustainability, and emerging technology-related research streams, making it difficult to identify the field’s intellectual structure and recent evolution. This study addresses this gap through a bibliometric analysis of performance appraisal research within the framework of strategic human resource management. The analysis comprises 442 peer-reviewed publications indexed in the Web of Science Core Collection between 2020 and 2026, involving 1,285 authors from 86 countries and 277 academic sources. Citation analysis, keyword co-occurrence analysis, and bibliographic coupling were conducted using VOSviewer to examine publication patterns, influential authors and journals, thematic structures, and emerging research directions. The findings show that performance appraisal research remains strongly anchored in strategic HRM, organizational performance, employee engagement, fairness, and feedback, while increasingly intersecting with sustainability and digital transformation. Four interconnected research streams were identified around strategic HRM, performance appraisal systems, sustainability and green HRM, and digital HRM. The analysis further indicates growing scholarly attention to artificial intelligence, data-driven performance evaluation, environmental performance, and employee-centered outcomes. The study contributes to the literature by integrating fragmented perspectives into a structured representation of the field and identifying areas likely to shape its future development. Practically, the findings underline the need for performance appraisal systems that combine strategic alignment, developmental feedback, fairness, technological adaptability, and responsiveness to emerging sustainability objectives.
